Challenge

While diversity is easy to measure, it is much harder to measure Equity & Inclusion (E&I). Measuring employee’s perception of E&I using engagement surveys is not the same as measuring whether a company is actually improving E&I.

A 55,000-employee company's Chief Innovation Officer and Chief Diversity and Inclusion Officer wanted to design a program that would measurably change E&I behaviors in the workplace.

They also wanted to promote conversations around the practical challenges that its employees face - of which changing behaviors to reflect today’s E&I expectations was the biggest.


Application
Six divisional managers each nominated ~150 individuals to participate. These spanned the breadth of the client’s business and included English and Spanish languages and US and non-US divisions.

Each participant was asked 5 questions about 5 different peers every week requiring ~3 minutes. Participation grew quickly to over 90% and remained strong throughout the entire period.

Reviewers are algorithmically chosen each week to reduce bias. The questions and reviewers evolve over time to create a complex quantified picture of each participant’s workplace behaviors.

Each participant receives feedback and a personalized learning journey based on their skill profile as well as regular check ins with the management group.

Results

  • Over 90% of the 1,000 strong PoC group participated.

  • ~55% of participants clicked through to training opportunities without any prompting from management.

  • More than 60% of participants reported they intentionally changed their behavior based on the platform's use.

  • Engagement from senior non-HR business stakeholders has been intense and has significantly moved the E&I discussion forward.

  • Insight into the delivery of E&I measurement increased while the client’s specific cultural identity has improved.

  • An enterprise level rollout is planned for 2022.
